You promoted your best worker. That isn't the same as appointing a leader.

The logic is understandable. Someone is excellent at the work, so they get the team. What nobody tells them is that the thing they were promoted for — being the best at the task — is now the thing they most need to stop doing.

So the first year goes one of three ways. They keep doing the work themselves because it is the only part they know how to do well. They avoid the difficult conversation with the person who was their friend eight weeks ago. Or they overcorrect into authority they haven’t earned and lose the room in a fortnight.

None of this is a character problem. It is a role change with no handover — and it is entirely preventable with structured support in the window where habits are still forming.
